This article is part of a series exploring the transformation of RNGD, a contractor with offices in Louisiana, Tennessee and Alabama. RNGD evolved from a conventional general contractor to a "true builder,鈥 developing a strategic approach to achieve speed, quality and cost control simultaneously.
However you define an 鈥渋nnovative company,鈥 RNGD can fit the bill. Since its founding in 2013, the contractor鈥檚 mission has been to revolutionize the construction industry. RNGD has analyzed and reimagined almost every part of how it works and does business. It became a 鈥渢rue builder,鈥 capable of self-performing full scopes of work and creating value beyond managing trade risk. It adopted a productized delivery model that applies practices and mindsets from manufacturing to achieve optimal operational efficiency. The contractor integrated a comprehensive, advanced tech ecosystem and, in 2023, launched its own manufacturing facility in order to construct and dry-in entire superstructures independently.
However, the company鈥檚 ambitious approach to construction is only possible because of its commitment to finding the right team members and then investing in their success. And that鈥檚 according to everyone from RNGD鈥檚 leadership to the team members themselves.
We asked Will Cotten, RNGD Innovation Leader and Nick Moldaner, COO, about the company鈥檚 approach to leadership, company culture and professional development to understand how being dynamic, communicative and forward thinking in managing people translates to success in the field, in planning and in sales.

The Foundation: A Culture of Innovation
Nick: I think the first thing is always to clearly define what you want your culture to be. People can鈥檛 strive for something if it hasn鈥檛 been defined. For us, it鈥檚 the mindset and philosophy of challenging the status quo. In our branding and our language, it鈥檚 clear that the RNGD mentality is to accept nothing for what it is and challenge the norms.
Will: RNGD鈥檚 identity is clear enough that people want to be part of it. For me, it gave me a chance to pursue my passion for improving upon the business model of construction and finding ways to help innovate without our organization to make the work and output of others easier and more impactful.
Nick: Absolutely. We encourage change. We encourage new ways of doing things. Sometimes people ask about trying something new. Sometimes they don鈥檛; they just do and see what happens. That鈥檚 ok. Everybody understands that there are results that are needed but there is leeway to try new things every day.
I think what really gives us the edge is how we show up with a culture of learning. It鈥檚 an environment where we understand that we can鈥檛 get where we鈥檙e going unless we learn some new things. To solve problems, you have to learn new things. There are always going to be problems or opportunties, and we believe you have to be willing to learn, dive in and try something. See what you learn and try again.聽
Will: The impacts of this mindset are tremendous. The effect that has on jobsite morale, team culture, collaborating and working together in an integrated delivery model. Being a true builder allows us to work in an integrated manner where the civil and utility contractors coordinate with the steel contractors, who coordinates with the envelope contractor, who coordinates with the MEP contractor. And everyone is focused on the same interests, rather than having misaligned priorities. It changes the paradigm and the results of what you can create.
Leading the Way: The Role of Leadership
Nick: We have a lot of really talented people on our team. It鈥檚 a staff of over 300 now. As leaders, we鈥檙e really focused on talent development and supporting the individuals who are here. They came here to create a path for themselves and to join the mission, so one of my primary jobs is to make sure they have what they need to be successful.
For the most part, leadership ends up being a lot of guidance and decision-making. But it's a fast-moving business, and we鈥檝e got a lot going on. With the velocity of business needs and the need for support on a day-to-day basis, it鈥檚 also about being there and facing challenges together, while making sure that our decisions align with our goals.聽
Will: The main thing I鈥檇 add is that leadership is a lot about leading by example. I鈥檓 thinking right now about utilizing data and making data-driven decisions. If you ask people to be disciplined in the fundamentals of data governance and input, you also have to be disciplined about data governance and input.
Get Onboard: Finding and Recruiting the Right People
Nick: Not only does this tend to be a stagnant industry, but it also tends to breed stagnant mindsets. So often, people do the things that work and then just do them over and over again until it鈥檚 time to retire. I think what makes us different is the type of people we attract are those who are comfortable with change and those who desire change.
What we look for is a growth mindset and then we try to fuel that mindset and feed into it. That鈥檚 the foundation of a culture where people understand that how they show up dictates where we鈥檙e going and whether we鈥檙e going to meet our goals or not. Everyone needs to have a growth mindset. That鈥檚 really what ultimately decides whether we get to where we want to be.聽
Will: Exactly. And our facility allows us to broaden our search for people with that mindset. We鈥檙e offering a different environment that is a lot more comfortable to a broader audience. We can attract people who want to work in this industry but maybe don鈥檛 want to be in the sweltering heat or don鈥檛 have the ability to climb stairs or do more laborious tasks. In the factory, you鈥檙e working on a level surface in an air-conditioned space that never rains out, working on components that are at hip height.
I think about a high school student who may not want to go to university or trade school, and wants to get to work and develop a skill set. I think about retired military vets or volunteer firefighters. This work can be attractive to a whole slew of workers who might not have thought construction was for them but have all the makings of a great team member.
Nick: And look, it鈥檚 exciting to be part of this. Once you get a taste, you鈥檙e hooked. That鈥檚 the deal.
People are attracted to the organization because we have a brand that is known to be one that challenges things. I think some people might think that鈥檚 a facade. Then, they actually get here and, over and over again, they say, 鈥淚 can鈥檛 believe this place. I can鈥檛 believe they really do what they say they鈥檙e going to do.鈥 Then, they鈥檙e part of the mission.
An Even Brighter Future: Investing in and Developing Talent
Will: The most important work starts with investing in your people. I wouldn鈥檛 be where I am today if it weren鈥檛 for RNGD鈥檚 investment in my own leadership development. We extend the opportunity to develop all the way into the field with laborers and craft workers. We provide both technical and leadership skills development through our training academy. By doing that, we鈥檙e building a stronger workforce that addresses the workforce challenges and shifting the culture and perception of what it is to work in construction.
Nick: RNGD Academy is really where we鈥檙e cultivating comfort with change, to the point that people desire it. A big part of educating and feeding into our team is helping people become comfortable with the uncomfortable, with learning, with being in a more dynamic environment where we鈥檙e challenging things versus doing the same old thing. You can actually see a shift in mindset in individuals.
Empowering Workers With Technology and Innovation
Will: We look at technology as an aid to further and enhance what humans can do, rather than replace what humans can do. When we got into steel fabrication, we acquired a facility and some old equipment, but we knew 鈥 to hit the production goals that we set for the team 鈥 we needed some more advanced machines that would help take what a welder could do and multiply it by five. When we got the machine, we were very intentional about making sure we trained people with legacy skills on how to use the latest and greatest technology, so that their efforts aren鈥檛 replaced, they鈥檙e augmented. They鈥檙e enhanced. They鈥檙e improved.
Nick: When everybody from foremen to project engineers to executives are all feeding in and leveraging data together in one spot, that鈥檚 where the inflection point and the buy-in for our model truly happens. That鈥檚 what we鈥檙e trying to do: understand where we are, where we鈥檙e going and the best way to get there.
That creates an extra layer of confidence. There鈥檚 rarely enough time in this industry for preparation, but we really like to be prepared here. So there is such a feeling of buy-in and trust when information is available and tools are accessible.
Will: The first automated report we developed for the facility was a safety tracker. The reason for that was that we knew it was quite labor-intensive and administratively burdensome for superintendents and foremen in the field to do all that paperwork and keep daily reports and binders up to date. We wanted to develop a process that would help automate that for them to the point that they could log information into 麻豆视频 and we鈥檇 be able to track on a daily basis the questions of, 'Did you do what the plan needs?' It wasn鈥檛 a big brother thing. It was a tool that allowed people to feel confident saying, 'I鈥檓 meeting expectations. And when I鈥檓 not, I know I have resources to help me get there.'
At the end of the day, what we鈥檙e ultimately trying to do is make the lives of those in the field easier and better and have them feel like they鈥檙e participating in a mission that鈥檚 greater than themselves. That starts with giving them a view of how we measure success and how their work contributes to that.
